Conversations with Confidence: How Waterline is Growing Future Leaders the Right Way

At Red Wolf Group, we often talk about the risks of the “Accidental Manager”, the technically equipped individual who suddenly finds themselves leading and managing others, without ever being prepared or trained for the shift in responsibility.

So, what does it look like when organisations get it right?

Recently, we partnered with Waterline to future-proof their leadership cohort by investing early, focusing on building capability and confidence through targeted leadership development. Fourteen participants took part, from current managers to emerging leaders across the business. Titles weren’t the focus, instead, it was the belief that anyone can lead.

The program, Conversations with Confidence, combined immersive workshops with targeted one-on-one coaching. It was designed specifically to equip emerging leaders with the skills and tools to lead better conversations, recognising that strong leadership hinges on the ability to communicate clearly, influence effectively, and connect authentically. Communication is the foundation upon which all other leadership skills are built.

We began by building each participant’s level of self-awareness and emotional intelligence, laying a strong foundation for leadership. We guided them through practical scenarios focused on understanding diverse behaviours, giving feedback, strengthening team dynamics, and building trust.

As the program progressed, we moved into more strategic territory, such as decision-making, adaptability, mentoring, and coaching for growth. Sessions were practical, hands-on, and intentionally designed to push leaders beyond their comfort zone and into real, meaningful conversations.

One of the biggest insights? We’re rarely taught how to truly have a conversation, especially the ones that matter most at work. Through role-plays and work-specific scenarios, leaders learned how to slow down, listen deeply, hold space, and invite others into the problem-solving process, instead of defaulting to quick fixes.

The impact was immediate. On a personal level, participants became more self-aware, engaged in more courageous conversations, and took ownership of how they can support others through dialogue. For the business, three participants have already stepped up into team lead roles, with everyone sharing and cascading these skills within their own teams.

This is what it looks like to invest in leadership before it becomes reactive. To shape capability early. To turn potential into influence.
